Awful because they can't be competitive trainers? I would think it would be a worse disservice to your pokemon to try to be something you're not. There are other professions, and they don't require you to be competitive, just know how to use pokemon. There might even be things that don't require pokemon at all. Failure? The only failure is not doing anything.

Green picked Charmander, he became Champion and later when defeated by Red, a Gymleader.
Red picked Bulbasaur, he defeated Green became Pokémon Master. Currently standing in Mount Silver grinding.
Blue picked Squirtle, no one knows what the hell happened to her.

Gary Oak picked Squirtle. Ash was late and get Pikachu. Who picked Charmander and Bulbasaur?

Only manga seems to explain this logically.

Regardless if you like it or not, Rival was oficially called Green in FR/LG. That was switched to Blue in HG/SS, but Heroine didn't appeared here.
"Leaf" is just a shitty fan-name given to Heroine by Bulbapedia. She is nowhere referead to as by such name. It's third grade name used for... Rival in rom. Rom lists her name as Blue. The other names are Red for Hero an Green for Rival.
And yeah, first names used in first versions are usually the correct ones.

as far as we know they could have gotten every badge long before Gary did, and settled down somewhere to specialize and make their own gym.

Oak says they have 6 badges each in the Primeape episode, which is the last time they're ever mentioned until Ash and Gary return to Oak before the league, where it's mentioned they failed to get all 8 badges.

Golbat VS Charmander.

Charizard VS Magmar was won just Charizard deciding to kick Magmar's ass because it could, not because of anything Ash did, and Pikachu VS Raichu was won because Brock came up with an anti-Raichu strategy Ash just followed to the letter.

In late Johto, Professor Oak mentions that Ash and Gary are the only two of the four who got anywhere. The other two quit early in Kanto.
