To "catch" monster girls you have to talk to them in battle and raise your affinity with them. Eventually after defeating one they'll ask to join your harem/army and go to your Pocket Castle.
In training there are two exp bars. One for normal leveling up, and the other for leveling up the mon's job and race, which come in three tiers. It's a lot harder to advance jobs and races than normal levels.
For example, seahorse girl pictured above starts out as a Marine with the Sea Dragon mid race.
Characters also come with a personal character trait, somewhat similar to Pokemon abilities. Elemental and status resistances are also character specific.
Also, the girls have affection stats. You can either steadily raise it by having them in the front line, or skip ahead by giving them presents. The affection stat gifts from them and sex scenes in the Pocket Castle.
