I'm mostly talking from what JP males do.
Vaguely speaking, someone like Shellin; a good conversationalist, with a real creative drive (actually has ideas) and good technical knowhow to achieve it, while also having an all around universal appeal to JP casuals and male otaku.
Overall, just the ability to have a good sense for their own content/what appeals to their target niche and putting in double the work for it.

At this point, having an anime avatar is an aesthetic choice. 90% of indie chuubas don't need one for majority of the content they make. If an EN male wants to be Spike Spiegel but looks like Steve Buscemi, they're going to use a cool-dude anime avatar.
