VShojo does give their workers a lot more freedom and power, however they are only hiring already proven talents, who also get along with those who are already in the company, as opposed to giving unknowns a chance like other companies like say Hololive does. This minimizes the chances of talent fuckup. Plus the biggest dramawhores (Nyanners, Veibae and Silverbale) all left the company in relatively short succession so things have been greatly improving where the biggest controversy now is right wingers throwing temper tantrums over Zentreya's voice. The Nazuna sitution as predictable, but given her track record, it's not even that big a yab.
Nijisanji is the quintessential conservative company where only the management gets the wealth and credit of the workers, and the workers have no recourse to defend themselves from abusive policies. The fact that management also actively pits workers to fight amongst themselves creates a very unhealthy work environment and keeps the workers fractured from unifying against said management. And you're right, about Nijisanji only going for destructive short term profits. This is why all their side branches are dead or dying.
